题目:When you bite off more than your team can chew: The misfit effect of individual and team proactive personality on core task performance

摘要:The inconsistent findings regarding the relationship between proactive personality and task performance have led scholars to call for more studies examining the boundaries on the effect of proactive personality. In the current study, building on person-environment fit theory and socioanalytic personality theory, we propose that the misfit in proactive personality between individuals and their teams would negatively affect individuals’ task performance, and individuals’ emotional intelligence would buffer this negative effect. In the first study, we collected a field sample consisting of 314 employees from 52 teams. With multilevel polynomial regression, we found that both propositions were supported. In the second study, we used a scenario-based experiment to examine the underlying mechanisms. We found that perceived team conflict explains the negative misfit effects. These findings show the importance to take the team, as a social context, into consideration when studying the effect of proactive personality and the positive effect of emotional intelligence in this social process.
